Cogito were engaged by Arval, part of BNP Paribas, to determine what good looked like in relation to Sales and Customer Service employees.  Business leaders had expressed concern at increasing attrition in relation to talented individuals and a wider strategic initiative to create new role definitions, competency matrix and succession plans required detailed analysis of this skill set.

Our Solution

We analysed career background and demographics of 200 employees, examining previous roles, education, gender, age and years of experience to highlight any trends which might suggest any dominant factors.

Our data analysis was utilised to create a set of questions asked in 80 profiling interviews with Arval employees, in which we establish their motivators, needs and wants and behaviours.

The final cohort we engaged with was from live and former candidates relating to their motivators, needs and wants and behaviours along with demographic and work history data.


This range of sourced enabled us to analyse data and create comparisons between High and Low Achievers, resulting in an “ideal candidate” profile and key questions incorporated into recruitment screening criteria to help ensure future hires were of higher quality than previous hires.

Our insights were utilise to identify future internal talent and shape training, development and succession programmes.
